摘要:酒店行業是最關注人的感受的一個行業,這里不應該只是針對于他們的顧客,對于服務這些賓客的員工感受同等重要,員工在與賓客交流和接觸的過程中決定著賓客體驗好壞,直接聯系著企業的生產經營,并且核心員工對于企業是難以被代替的,他們所創造的價值也是巨大的,然而隨著酒店人才市場需求日益增大、地區的差異擴大、企業內部的實力、人才需求的匱乏、社會競爭的加劇,導致核心員工的流失率越來越大。這也成為飯店管理者最為關注的問題之一。針對于員工的流失,本文在對名詞概念的解釋、員工流失原因分析、市場內外部環境的(de)(de)(de)基(ji)礎上、討論企(qi)(qi)業想把員工(gong)留住的(de)(de)(de)關(guan)鍵在于企(qi)(qi)業能(neng)打造自(zi)身品(pin)牌力,通過多方面的(de)(de)(de)措施(shi)將自(zi)身建設為(wei)一個員工(gong)滿意的(de)(de)(de)并愿意為(wei)之付(fu)出的(de)(de)(de)企(qi)(qi)業。并且希望對(dui)于人(ren)力資源(yuan)管理的(de)(de)(de)研究(jiu)可(ke)以(yi)提供一定的(de)(de)(de)參(can)考意義。

一、研究酒店員工流失的目的和意義
1.問題提出飯店員工流失是指通過主動或非主動結束與飯店的勞動關系,飯店員工主動流失是指員工主動離開所工作的飯店,也就是我們現在經常所說的跳槽。飯店員工流失已經成為一種普遍存在的行業現象。而員工流失率就是在統計期內離職員工占單位員工總數的比例。根據行業內公式-員工流失率=員工流失人數/(期初員工人數+本期增加員工人數)*100%;在2012年亞太人力資源協會在一套針對員工流失率的統計分析中定義10%-15%算是目前的一個合理范圍,根據最新星級酒店的調查報告,國內超過此數據的酒店占比40%,研究數據表明酒店業在近些年員工平均流失率為24.27%,已經接近了2.5倍,而且此比例在逐年遞增,表明國內酒店員工流失問題的非正常性,更加值得注意的是流失率中占比大多是主動流失員工,因此員工的主動流失成為困擾現今酒店行業的不可忽視的問題。例如服務質量下降,流失客源,崗位空缺導致員工工作強度增加,補充空缺所需人力資源招聘成本整體提高,酒店行業流失率的不斷增加,已經成為妨礙酒店經營發展的重點因素之一,同時也是難點問題,應引起旅游管理研究領域的重視。2.研究意義飯店業的核心產品—人。正因如此,優秀員工是酒店的靈魂。隨著市場競爭日益激烈化,部分獨具慧眼的管理者發現,技術、產品創新、硬件提高等傳統的競爭優勢正在被優秀員工所代替,并且慢慢成為了核心競爭力。但還沒有找到有效抑制員工流失的辦法,因此了解酒店員工流失現狀,揭示員工流失對飯店的影響,并發現及尋找有效對策成為本文的(de)(de)(de)(de)研究方向。3.論文視(shi)角(jiao)本文在酒(jiu)店(dian)(dian)(dian)管理的(de)(de)(de)(de)立場(chang)上,從管理學角(jiao)度(du),探討因培訓、晉升、薪酬等相(xiang)關制度(du)而導致的(de)(de)(de)(de)飯店(dian)(dian)(dian)員(yuan)工主動流失(shi),提出相(xiang)對(dui)于(yu)對(dui)策。通過適(shi)當調整酒(jiu)店(dian)(dian)(dian)內(nei)的(de)(de)(de)(de)可控因素(su),適(shi)當減少及控制員(yuan)工流失(shi)。尤其是酒(jiu)店(dian)(dian)(dian)內(nei)部的(de)(de)(de)(de)核心員(yuan)工和優質員(yuan)工保證從長遠的(de)(de)(de)(de)運營管理中有利于(yu)酒(jiu)店(dian)(dian)(dian)的(de)(de)(de)(de)發展。
二、中小型酒店員工流失現象及特點
